Un taux de ch\u00f4mage exceptionnellement bas, des changements dans les attitudes et les attentes en mati\u00e8re de travail, et le co\u00fbt \u00e9lev\u00e9 du remplacement des personnes qui d\u00e9missionnent ont fait de la strat\u00e9gie de r\u00e9tention une priorit\u00e9 \u00e9lev\u00e9e pour les dirigeants des RH.<\/p>\n<p>Darren Findley, pr\u00e9sident des Solutions de recrutement Engage2Excel, a r\u00e9cemment anim\u00e9 une table ronde sur l\u2019am\u00e9lioration des taux de r\u00e9tention des nouvelles recrues dans le cadre du Comit\u00e9 consultatif Trendicators. Chaque mois, 3,5 \u00e0 4 millions d\u2019employ\u00e9s (environ 2 % de la main-d\u2019\u0153uvre) quittent leur emploi. Le taux de roulement volontaire moyen dans tous les secteurs est de 25 %. Bien que les taux de roulement pr\u00e9coces soient peu communiqu\u00e9s, Gartner estime que 20 % de tous les employ\u00e9s quittent au cours de leurs six premiers mois. D\u2019autres, cependant, reconnaissent que le roulement pr\u00e9coce est un probl\u00e8me co\u00fbteux qui peut et doit \u00eatre r\u00e9solu.<\/p>\n<p>Une strat\u00e9gie de r\u00e9tention est essentielle pour b\u00e2tir et pr\u00e9server une solide culture d\u2019entreprise, et ne se limite pas \u00e0 offrir des salaires et des avantages sociaux concurrentiels. Les gens veulent se sentir bien dans leur travail, \u00eatre reconnus pour leurs contributions, avoir des occasions de d\u00e9velopper de nouvelles comp\u00e9tences et de progresser dans leur carri\u00e8re.<\/p>\n<p>Expert en recrutement et en gestion des talents, Darren Findley estime que de nombreuses causes profondes des d\u00e9parts volontaires pr\u00e9coces (figure 3) peuvent \u00eatre r\u00e9solues en accordant une plus grande attention \u00e0 l\u2019ensemble de l\u2019exp\u00e9rience des nouveaux employ\u00e9s.<\/p>\n<p>C\u2019est une responsabilit\u00e9 fondamentale des recruteurs que d\u2019assurer une bonne ad\u00e9quation entre l\u2019emploi et l\u2019employ\u00e9. La communication et la mobilisation apr\u00e8s l\u2019acceptation de l\u2019offre sont essentiels. Notre enqu\u00eate de 2022 aupr\u00e8s des candidats a r\u00e9v\u00e9l\u00e9 que 61 % envisageraient une autre offre d\u2019emploi s\u2019ils n\u2019\u00e9taient pas contact\u00e9s entre le moment de l\u2019offre et le premier jour de travail. Pr\u00e8s des trois quarts d\u2019entre eux pensent que leur exp\u00e9rience d\u2019accueil du premier jour affecte leur d\u00e9cision de rester plus d\u2019un mois. Une formation inad\u00e9quate augmente le d\u00e9lai avant d\u2019\u00eatre productif et r\u00e9duit la satisfaction au travail. Les recherches de McKinsey &amp; Company (figure 4) r\u00e9v\u00e8lent que pr\u00e8s de la moiti\u00e9 des personnes qui ont quitt\u00e9 leur emploi entre avril 2020 et avril 2022 ne sont pas retourn\u00e9es dans le m\u00eame secteur. Plus d\u2019un tiers ont d\u00e9missionn\u00e9, mais sont rest\u00e9s dans le m\u00eame secteur, tandis que 17 % n\u2019ont pas r\u00e9int\u00e9gr\u00e9 le march\u00e9 du travail.<\/p>\n<p><strong>Qu\u2019y a-t-il derri\u00e8re ce grand changement ?<\/strong> McKinsey a identifi\u00e9 trois groupes de travailleurs insatisfaits qui quittent l\u2019emploi traditionnel: les r\u00e9organisateurs, les r\u00e9inventeurs et les r\u00e9\u00e9valuateurs. Les r\u00e9organisateurs se tournent vers d\u2019autres secteurs de l\u2019industrie. Les r\u00e9inventeurs cr\u00e9ent leur propre entreprise, rejoignent l\u2019\u00e9conomie \u00e0 la t\u00e2che en plein essor ou prennent des postes \u00e0 temps partiel. Et les r\u00e9\u00e9valuateurs d\u00e9missionnent en raison des exigences de la vie, y compris les soins aux enfants ou aux a\u00een\u00e9s. La figure 5 montre les secteurs ayant les taux les plus \u00e9lev\u00e9s d\u2019employ\u00e9s qui ont quitt\u00e9 leur emploi et chang\u00e9 de secteur ou qui ont quitt\u00e9 le march\u00e9 du travail.<\/p>\n<p><strong>Les gens qui d\u00e9missionnent sont-ils satisfaits de leurs d\u00e9cisions?<\/strong> Les rapports sur la r\u00e9ponse \u00e0 cette question sont contradictoires. Une \u00e9tude r\u00e9alis\u00e9e en janvier 2023 par la soci\u00e9t\u00e9 EdTech Cengage rapporte que 85 % des d\u00e9missionnaires sont satisfaits de leurs nouveaux r\u00f4les et que la plupart (81 %) ne regrettent pas d\u2019avoir d\u00e9missionn\u00e9. Une enqu\u00eate Paychex r\u00e9cente a montr\u00e9 que huit sur dix travailleurs qui ont d\u00e9missionn\u00e9 pendant la Grande D\u00e9mission le regrettaient, y compris 89 % de membres de la g\u00e9n\u00e9ration Z.
